Abstract

In recent years, the strategic integration of HR with sustainability goals is increasingly recognized as a key factor for long-term success. Nevertheless, academic research often prioritizes financial dimensions, while the practical implementation of sustainability through HR management, especially during the recruitment and selection process, often remains little explored. This study seeks to fill this gap by investigating how sustainable HR practices influence recruitment and selection processes within organizations, focusing especially on their impact on both the organization and potential candidates. Therefore, the author aims to clarify the ways in which sustainability is not only a strategic asset but also a practical necessity that shapes the employer-employee relationship from the first interaction. To this end, the research takes a qualitative approach, whose reported data come from interviews with HR professionals. The interviews explore perceptions of sustainability within the recruitment process and how these perceptions influence the company's attractiveness to potential hires. The results reveal what key factors (such as communication and interpersonal skills, digital saviness, setting clear goals and career paths) sustainable HR practices need to consider when defining strategies to attract top talent. The literature has reported that Early Career Talent (ECT) prioritize corporate social responsibility and environmental stewardship. And the study conducted shows, in line with the theory, that sustainability-oriented recruitment strategies are not only beneficial to the company and its image, but also help increase employee engagement and retention. In light of these findings, the research underscores the need for human resources to develop detailed sustainability-oriented strategies to attract and retain a workforce that is not only qualified, but also "aligned" with the company's sustainable values. The implications of this study extend to practice, providing actionable insights into how sustainability can be effectively incorporated into recruitment and selection to foster a competitive advantage in the labor market.
